미국 반도체 장비기업 램리서치의 용인 캠퍼스 개관식이 열린 8일 반도체 업계 관계자들은 한 목소리로 인재양성 및 고급 인력확보를 업계의 최대 당면과제로 지목했다.

바히드 바헤디 램리서치 최고기술책임자(CTO)는 “반도체 업계가 해결해야 할 가장 큰 과제 중 하나가 인재양성”이라며 “2030년까지 전 세계에서 필요로 하는 반도체 인력은 100만명으로 예상되는데 인재를 양성하기에는 주어진 기간이 매우 짧다”고 우려했다.

실제로 한국을 비롯한 각 나라는 불과 5년 안에 반도체 실무에 투입해야 할 대규모 인력을 길러내야 하는 상황이다. 인재양성도 공장 건설처럼 ‘속도전’이 필요하다는 목소리가 나오는 이유다.

한국반도체산업협회가 2021년 발표한 자료에 따르면 오는 2031년까지 필요한 국내 반도체 인력 규모는 30만명이다. 그러나 실제 업계로 유입되는 인력은 턱없이 부족한 실정이다. 이 수준이 그대로 유지된다면 2031년까지 약 5만4000명(학사급 3만5000명, 석·박사급 1만9000명)의 인력 부족이 예상된다.

업계 전문가들은 반도체 기업들이 생산시설 확장과 인프라 구축에 집중하고 있지만 유능한 인력 확보가 전제되지 않는 한 유의미한 경쟁력을 갖기 어려울 것이라고 지적한다.

김정회 한국반도체산업협회 부회장은 “많은 국가가 어떻게 인력을 확보하고, 어떻게 교육을 할 것인지 고민하고 있다”며 “단순 인력확보 차원이 아니라 반도체 산업에 좋은 인력들을 유입시키고 이를 통해 반도체 산업이 인류를 위해 어떤 역할을 할 것인지와 연결되는 문제”라고 강조했다.

기업들은 반도체 인재양성이 혼자선 역부족이라는 판단하고 대학들에 손을 뻗고 있다. 삼성전자와 SK하이닉스는 국내 대학교들과 협약을 통해 반도체공학과를 개설했고, 미국에서도 현지 대학들을 순회하며 고급인재 선점을 위한 치열한 경쟁을 펼치고 있다.

다만 대학에서 진행하는 지금의 교육으로는 인재양성에 한계가 있다는 지적이 나온다. 대학이 비용 부담 때문에 100억원대에 달하는 고가의 반도체 장비나 클린룸을 갖추지 못하다보니 교육이 이론 중심으로 진행돼 현업과 괴리가 발생한다는 것이다.

실제 현업에서 사용하는 반도체 장비를 만져보지도 못한 학생이 졸업 후 실무에 투입될 경우 또 다시 배우고 적응하는 데 상당한 시간이 걸릴 수밖에 없는 상황이다.

김선구 성균관대 산학협력부단장은 “반도체 교육을 10년 이상 진행하면서 느꼈던 것 중 하나가 이론적인 교육들과 실제 삼성전자, SK하이닉스에서 하는 실질적인 교육들 사이에 큰 차이가 있다는 점”이라고 말했다.

램리서치는 학계와 기업의 이같은 애로사항을 해소하기 위해 자체 개발한 교육 소프트웨어 ‘세미버스’를 내년부터 성균관대에서 시범 운영하겠다는 계획을 밝혔다. 세미버스는 실제 공장과 똑같이 생긴 생산시설을 가상 공간에 구현한 것이다. 최신 공정 데이터를 기반으로 만들었기 때문에 현업과의 괴리감도 적다.

그동안 실무를 접하기 어려웠던 학생들은 세미버스에 접속해 반도체 칩 디자인과 제조공정 전반을 직접 경험할 수 있게 된다. 램리서치에 따르면 이미 인도에서는 세미버스를 도입해 1년에 6000명씩, 10년간 6만명의 인재양성을 목표로 교육이 진행 중이다.

램리서치는 세미버스를 통해 한국에서도 유능한 반도체 인재양성에 기여하겠다는 계획이다. 세미버스로 교육을 받은 학생들이 삼성전자, SK하이닉스 등에 입사하면 보다 빠르게 고급 인재로 성장할 수 있을 것으로 기대하고 있다.

박상욱 램리서치 전무는 “이러한 소프트웨어 없이 신입사원들에게 기술 교육을 할 경우 10년이 걸렸다고 가정하면 세미버스는 2~3년으로 단축해준다”고 강조했다.
